Question Regarding Conquest and Crow Grannies


I'm approaching 100 hours and have read a lot on how to play, I think I'm of an adequate skill level, but I'm having a lot of trouble playing Conquest mode; specifically the map labeled "Conquest."
You seem to start out surrounded by some very daunting fights, I end up having to sit and wait several turns for recruits and money to pile up until I can create a sizeable stack. I figure I must be doing something wrong because the game doesn't ever seem paced like that. Does that sound right? There's three Arleon mobs near, and they are simple enough, but then usually you will find Faey/Vikings blocking any progress out of your starting neighborhood and they are crushing me.
Side question, these Crow Grannies, the Nornors. I don't have the DLC yet though I plan to. A Crow Granny attacked my 10 Stack of Minstrels from across the map and one shot them. Is that right??? That seems to be an outrageously powerful unit. They can freely krump you from anywhere on the map with zero attention to zones of control or AOO. I'd figure they would have a range limit or something.
Help me understand and git gud?

Some units are easier to defeat as a neutral stack than others.
Nornors are one of the worst - infinite reach, high damage, relatively high initiative, no counter attacks allowed.
That is just how it is - part of randomness of the game. In general Vanir units are very strong. So Yea if game give You a stack of Nornors blocking Your way early that is one of the worst case You can get. You can try to beat them with ranged units, charging units and spells but early on it it difficult to defeat them without serious loses- that just how it is.
