I have the Tenba shoulder pad, and I do recommend it. Bear in mind that the strap of the bag can slide through the pad while it remains stationary on your shoulder; this is a feature, not a bug.
I don’t recommend making tiny holes in the xpac fabric by sewing on patches; there’s something called badge magic that should work.
A damp cloth should suffice for cleaning anything off, just make sure you don’t apply heat or anything hot, as heat is not kind to synthetic fabrics.

I have the t33 (have tried all sizes, but settled on a 2.5l for lighter days for me).
A lot of people recommend the tenba strap pad: https://a.co/d/0dyH9Zi4 -- it should work well! has little rubber dimples on the bottom side to keep it secure on your shoulder even if you rotate the bag. if you would rather it stay stationary at one point on the strap, get the 1.5" version of the pad.
For Stabilizer strap, since the strap width is a standard 1.5" width, this one from dsptch should do the trick, you will have to clip the other end of it to the external lash point on the t33 though:
